ارائه الگوی سیستمی ارتقای بهره‌وری منابع انسانی در دانشگاه با رویکرد دیماتل فازی (مطالعه موردی: واحدهای دانشگاه آزاد استان آذربایجان شرقی)

چکیده

هدف تحقیق حاضر، ارائه الگوی سیستمی ارتقای بهره‌وری منابع انسانی در دانشگاه با رویکرد دیماتل فازی بوده است. جامعه آماری شامل تمامی اعضای هیئت‌علمی واحدهای مختلف دانشگاه آزاد مستقر در استان آذربایجان شرقی در سال تحصیلی 1397-1398 بوده است. ابزار گردآوری داده‌ها دو نوع پرسش‌نامه محقق ساخته است که اولی در راستای شناسایی عوامل ارتقای بهره‌وری منابع در دانشگاه و بر مبنای طیف 5 گزینه‌ا‌ی لیکرتتهیه و تنظیم گردید. پرسش‌نامه نوع دوم بر مبنای انجام مقایسات زوجی موردنیاز رویکرد سیستمی دیماتل فازی تهیه و تنظیم‌شده است. روایی پرسش‌نامه‌ها با رویکرد محتوایی و پایایی آن بر اساس رویکردهای سازگاری درونی و آزمون مجدد بررسی‌شده است. داده‌های حاصل از پرسش‌نامه نوع اول حاوی 17 شاخص تحت آزمون آماری تی استیودنت قرار گرفت و 5 عامل مؤثر بر ارتقای بهره‌وری منابع انسانی دانشگاهی شناسایی شد. در گام دوم پرسش‌نامه نوع دوم بر مبنای مقایسات زوجی مطابق با رویکرد سیستمی دیماتل تشکیل گردید. یافته‌ها نشان داد که زمینه‌سازی برای بروز خلاقیت و نوآوری، ارائه آموزش‌های هدفمند و بهره‌گیری از راهبردها و رویه‌های مناسب مدیریت دانشی به‌عنوان عواملی با برآیند اثرگذاری و اثرپذیری بالا در سیستم‌ تحت مطالعه می‌باشند. همچنین ارائه آموزش‌های هدفمند به‌عنوان عاملی که دارای برآیند بالاتری از منظر اثرگذاری بر سایر عامل‌های سیستم شناسایی شد. به‌علاوه دو عامل توسعه روندهای شایستگی سالاری در ترفیع و ارتقا و زمینه‌سازی برای بروز و ظهور خلاقیت و نوآوری در سازمان به‌عنوان دو عامل با برآیند اثرپذیری از سایر عامل‌ها شناسایی‌شده است.

چکیده [English]

The purpose of this study was to present a systematic model of promoting human resource productivity in the university with a fuzzy dimensional approach. The statistical population consisted of all faculty members of different units of Azad University located in East Azarbaijan province. The data gathering tool was two researcher-made questionnaires. The first one was designed and identified based on the five-point Likert scale to identify the factors affecting the promotion of human resource productivity in the university. The second type of questionnaire was developed based on the paired comparisons needed for the fuzzy dimensional system approach. The validity of the questionnaires was evaluated by content validity and reliability based on internal consistency and test-retest approaches. After collecting the first type of questionnaire, the answers were entered into SPSS statistical software and t-student test for identifying factors. In the first step, five main factors were identified as effective factors in promoting the productivity of human resources in the university from the viewpoint of the faculty members in the study community. In the second step, the type II questionnaire was developed and distributed based on paired comparisons of the five factors. Findings related to the DIMATEL systematic approach showed that the grounding for creativity and innovation and providing targeted training and utilizing appropriate knowledge management strategies and practices were studied as factors with high effectiveness and effectiveness in the system under study. Targeted training was also identified as having a higher impact on other system factors. In addition, two factors promoting the development of competency trends in promotion and upgrading, and the emergence of creativity and innovation in the organization, have been identified as two factors influencing other factors.
