شناسایی و اولویت‌بندی مؤلفه‌های جبران خدمات بر بهره‌وری اعضای هیأت علمی دانشگاه‌های جامع دولتی با استفاده از روش دلفی فازی

چکیده

تحقیق حاضر با هدف شناسایی و اولویت‌بندی مؤلفه‌های جبران خدمات بر بهره‌وری اعضای هیأت علمی در دانشگاه‌های جامع دولتی ایران انجام گرفته است. این تحقیق از نظر روش ترکیبی و از نظر نوع پژوهش قیاسی- استقرایی می‌باشد. جامعه آماری پژوهش، اعضای هیأت علمی دانشگاه‌های جامع دولتی شمال ­غرب کشور (دانشگاه ارومیه، دانشگاه تبریز، دانشگاه محقق اردبیلی، و دانشگاه زنجان) بوده که با استفاده از روش نمونه‌گیری گلوله برفی 30 نفر از آنها به‌عنوان اعضای نمونه انتخاب شدند. در تحقیق حاضر، با استفاده از داده‌های کیفی به­دست آمده از مطالعات اکتشافی شامل بررسی متون اکتشافی و مصاحبه‌های اکتشافی، مؤلفه‌های جبران خدمات اعضای هیأت علمی شناسایی گردیده است، سپس این مؤلفه‌ها از طریق روش تحقیق زمینه‌یابی و دلفی فازی ارزیابی شده است. نتایج تحقیق مشتمل بر دو بخش است، در بخش اول مجموعه‌ای از مؤلفه‌های اعضای هیأت علمی شناسایی گردید و در بخش دوم میزان اهمیت و اولویت این مؤلفه‌ها مشخص شد. نتایج تحقیق نشان می­دهد که جبران خدمات اعضای هیأت علمی از 27 مؤلفه تشکیل شده است که امنیت شغلی، حقوق و مزایا، ارتقا، استقلال شغلی، سطح و ساختار پرداخت، شرایط کاری مناسب در دانشکده، کیفیت مدیریت و سرپرستی از مهم­ترین مؤلفه‌های سیستم جبران خدمات اعضای هیأت علمی می‌باشند.

چکیده [English]

The purpose of this mixed-methods deductive-inductive research was to identify and prioritize components of service compensation in relation to productivity of faculty staff at state comprehensive universities in Iran using the Fuzzy Delphi Approach. The research population consisted of faculty members from Uremia, Tabriz, Mohaghegh Ardebili, and Zanjan universities out of whom a random sample of 30 were selected based on snowball sampling. Initially, qualitative review of existing exploratory literature and interviews with experts were conducted to identify the components of faculty staff Service Compensation which were further assessed and prioritized through applied research and Fuzzy Delphi approach. The findings from the survey revealed a set of 27 components of Service Compensation, and the Fuzzy Delphi analysis underscored the significant priority of tenure, salary, promotions, work autonomy, pay structure, working conditions in the department, and quality of administration and management.
