تحلیل شناختی مدل‌های ذهنی مدیران در فرآیند مدیریت ریسک منابع انسانی جهت ارتقای عملکرد سازمانی با استفاده از تکنیک استخراج استعاره‌ای زالتمن

چکیده

در سال‌های اخیر بسیاری از پژوهشگران جنبه‌های شناختی و ساختارهای ذهنی مدیران را در بررسی فرآیندهای استدلال، ادراک و تصمیم‌گیری مدنظر قرار داده‌اند. بر همین اساس، هدف پژوهش حاضر بررسی مدل‌های ذهنی مدیران در فرایند مدیریت ریسک منابع انسانی جهت ارتقای عملکرد سازمانی است. در این پژوهش کیفی، داده‌ها از طریق مصاحبه‌های عمیق و نیمه ساختاریافته با کمک تکنیک استخراج استعاره‌ای زالتمن، با 21 مدیر شرکت‌های دانش‌بنیان استان آذربایجان شرقی (13 مدیر ریسک‌پذیر و 8 مدیر ریسک گریز) گردآوری شد. روش تحلیل یافته‌ها طبق دستورالعمل این تکنیک، بر اساس رویکرد پدیدارشناسی است. نتایج به‌دست‌آمده نشان می‌دهد مدل‌های ذهنی مدیران ریسک‌پذیر و ریسک گریز به لحاظ سازه‌های موجود، شباهت‌هایی دارند. این شباهت در سازه‌ها می‌تواند نتیجه مسائل مشترکی باشد که مدیران شرکت‌های دانش‌بنیان با آنها مواجه هستند. اما مدل‌های ذهنی مدیران به لحاظ روابط بین سازه‌ها با یکدیگر تفاوت‌هایی دارند، به­طوری­که مدیران ریسک‌پذیر در مواجهه با ریسک، بیشتر استراتژی‌های کاهش و نگهداشت را انتخاب می‌کنند و مدیران ریسک­گریز بیشتر استراتژی اجتناب را به کار می‌برند. بعلاوه از دست دادن کارکنان کلیدی به‌عنوان مهم‌ترین ریسک منابع انسانی در شرکت‌های دانش‌بنیان مشخص شد.

چکیده [English]

Research on perception, reasoning and decision-making processes has recently focused on managers’ cognitive and mental structures. The present qualitative study, hence, set out to examine managers' mental models in the process of human resource risk management and the role they play in improving organizational performance. The research data were collected through in-depth and semi-structured interviews with a sample of 21 managers at knowledge-based companies that were run based on Zaltman Metaphorical Extraction Technique (ZMET) and were subsequently analyzed through Phenomenology approach. The results indicated some similarity in structural features of participating managers’risk-taking and risk-avoiding mental models which can be attributed to the common problems they need to tackle at work. However, significant differences were also observed in terms of inter-relationships in their mental model structures; unlike the risk-avoiding managers who would evade risks, risk-taking managers were found to more frequently employ risk reduction and retention strategies. Moreover, the risk of losing key employees was identified as the most important human resource risk in those knowledge-based companies.
